On the incentive mechanisms for technicians

To boost the enthusiasm of technicians at installation companies, could everyone share their thoughts on incentive mechanisms for these technicians?
I think it’s good to offer more bonuses – give more when performance is good, through project awards and things like that; but if the performance isn’t good, then no bonus is given. That way, it can motivate them. Or the company could offer shares
Based on the technician’s workload and performance, as well as the evaluations from the client, the general contractor, and the supervision unit, spiritual encouragement is provided along with material/economic rewards
1. A combination of material and spiritual rewards； 2. Create a fair competitive environment ； 3. Make every effort to overcome personal difficulties ； 4. Care is available at all times.
More specifically: 1. Technicians’ salaries and performance are tied to the quality of installation； 2. Technicians’ salaries are based on a commission tied to the amount of work completed ； The tangible economic benefits of these two points will definitely motivate technicians. And as mentioned above, some emotional support and care as well.
